Course overview
People analytics managers are expected to turn workforce data into decisions that executives can trust, yet many HR metric packs suffer from inconsistent definitions, weak data lineage, unclear benchmarks, and charts that answer no operational question. Headcount, turnover, time-to-fill, absence, diversity, performance, and learning measures can produce conflicting results when HRIS, ATS, payroll, and survey data are combined without a controlled metric framework. This course helps participants establish measures that are comparable, auditable, and useful for workforce planning and management action.
Participants learn how to translate business questions into HR metric specifications, define numerator and denominator rules, select meaningful segmentation, test data quality, and document calculations in a governed metric catalogue. The course covers core workforce, talent acquisition, retention, DEI, performance, learning, and cost metrics, alongside leading versus lagging indicators, cohort analysis, benchmark interpretation, and dashboard design. Participants also practise using Excel and Power BI to clean data, calculate measures, build visualisations, and communicate findings without overstating what the data proves.
Delivery combines instructor-led explanation with worked datasets, metric-design workshops, dashboard critiques, and scenario-based discussions with HR, finance, and business stakeholders. Each participant develops a practical People Metrics Playbook: a defined business question, metric dictionary entries, data-source map, calculation logic, quality checks, dashboard wireframe, and a 90-day implementation plan. This provides a usable foundation for standardising reporting or improving an existing people analytics service.
The course is suited to people analytics managers and HR professionals who already work with workforce reports and need to create a more disciplined measurement function. It is equally relevant where an organisation is introducing self-service dashboards, preparing workforce reporting for senior leaders, or seeking a common language for HR and finance.
Course objectives
By the end of this course, participants will be able to:
- Define HR metrics using documented numerators, denominators, populations, time periods, and inclusion rules
- Build a governed metric dictionary with business owners, data sources, calculation logic, and refresh frequency
- Calculate headcount, turnover, vacancy, time-to-fill, absence, and internal-mobility measures from workforce datasets
- Apply data-quality checks for duplicates, missing values, effective dates, join errors, and inconsistent employee identifiers
- Use cohort, segmentation, trend, and benchmark analysis to investigate workforce patterns
- Design Power BI dashboard pages that connect workforce measures to defined management decisions
- Interpret correlation, rate changes, and small-population results without making unsupported causal claims
- Produce a 90-day HR metrics implementation plan with governance controls and stakeholder actions
Benefits of attending
For you
- Gain a repeatable method for defending metric definitions when HR, finance, and business leaders report different numbers
- Build confidence in challenging misleading turnover, hiring, diversity, and productivity interpretations
- Create portfolio-ready artefacts including a metric dictionary, dashboard wireframe, and governance plan
- Strengthen credibility for people analytics manager, HRIS reporting lead, and workforce planning roles
- Learn to frame workforce findings as decisions, risks, and actions rather than as disconnected charts
For your organisation
- Establish more consistent HR reporting through shared definitions for core workforce and talent measures
- Reduce executive rework caused by conflicting headcount, turnover, and hiring figures across reports
- Improve workforce decisions by linking dashboards to specific management questions and action owners
- Lower reporting risk through documented data lineage, calculation rules, access considerations, and quality checks
- Create a practical roadmap for prioritising metric standardisation and dashboard improvements over 90 days
Target competencies
Who should attend
- People Analytics Managers — who must establish reliable metrics, dashboards, and governance across HR data sources
- HR Analytics Leads — who convert workforce data into recurring insight for HR and business leaders
- HRIS Managers — who need consistent data definitions and reporting-ready HR system structures
- Workforce Planning Managers — who require credible headcount, capacity, attrition, and movement measures
- HR Business Partners — who must interpret people data and recommend actions to operational leaders
- Talent Acquisition Analytics Specialists — who need to connect recruiting funnel measures to workforce demand and hiring outcomes
Requirements and prerequisites
Participants should be comfortable reading HR reports and working with spreadsheets, including filters, tables, basic formulas, and pivot tables in Microsoft Excel. Familiarity with common HR concepts such as headcount, FTE, voluntary turnover, vacancies, requisitions, and organisational hierarchy is assumed. Participants should have at least six months of exposure to HR operations, HRIS reporting, recruitment analytics, or workforce planning. Prior Power BI experience is helpful but not essential; guided exercises cover the required features. SQL, statistics qualifications, programming, advanced data modelling, and prior experience building dashboards are not required.
Training methodology
The course uses instructor-led demonstrations, individual data exercises, peer review, and facilitated workshops built around a realistic multi-source HR dataset. Participants calculate workforce measures in Excel, examine data-quality failures, and translate results into Power BI dashboard views. Case discussions test how a people analytics manager should respond when HR, finance, or a business leader challenges a number or requests an inappropriate comparison. Each day adds to the participant's People Metrics Playbook, culminating in a stakeholder presentation and a 90-day implementation plan.
Course outline
Day 1: Metrics strategy, business questions, and definitions
- People analytics operating model and decision-focused measurement
- Business-question framing for workforce, talent, and cost decisions
- Leading, lagging, diagnostic, and outcome metric types
- Metric specification fields: purpose, owner, population, and frequency
- Numerator, denominator, period, and inclusion-rule design
- Headcount, FTE, active employee, and contingent-worker definitions
- ISO 30414 workforce reporting indicators and practical applicability
Workshop: Participants convert a vague executive request into three metric specifications and draft the first entries in a controlled metric dictionary.
Day 2: HR data foundations and quality control
- HRIS, ATS, payroll, learning, performance, and survey data-source mapping
- Employee identifiers, effective dating, and organisational hierarchy management
- Data lineage from source field to published dashboard metric
- Duplicate records, missing values, invalid codes, and join-error detection
- Excel Power Query transformations for workforce data preparation
- Data-quality rules, exception logs, and reconciliation checks
- Privacy, aggregation thresholds, and role-based access for people data
Workshop: Using a deliberately flawed workforce dataset, participants create a data-source map, identify quality defects, and produce a prioritised remediation log.
Day 3: Core workforce and talent metric analysis
- Headcount movement bridge and monthly workforce flow analysis
- Voluntary, involuntary, regrettable, and early-tenure turnover calculations
- Cohort retention and survival-style attrition analysis
- Recruitment funnel, time-to-fill, time-to-hire, and offer-acceptance measures
- Absence rate, lost-time rate, and absence-pattern segmentation
- Internal mobility, promotion rate, span of control, and succession coverage
- Benchmark selection, rate normalisation, and peer-comparison limitations
Workshop: Participants calculate a workforce scorecard in Excel and write a short evidence-based analysis of turnover and hiring patterns for a business unit.
Day 4: Dashboard design and responsible interpretation
