Course overview

Compensation teams need a defensible way to compare roles that differ in function, seniority, geography and business contribution. Without a consistent job evaluation method, grading decisions can become dependent on job titles, reporting lines or individual negotiation, creating internal equity concerns and making pay decisions difficult to explain. Mercer IPE provides a structured factor-based approach for establishing the relative value of positions and linking that value to job architecture, grades and compensation ranges.

This five-day course teaches participants how to apply the Mercer International Position Evaluation (IPE) methodology to real job documentation. Participants work with the IPE factors of Impact, Communication, Innovation, Knowledge and Risk; interpret job information; distinguish role size from individual performance; select and substantiate factor profiles; and translate evaluation outcomes into position classes and grade structures. The course also covers calibration, documentation standards, governance, appeals and the use of evaluation data in pay-range design, job architecture and workforce planning.

Instruction combines facilitated technical sessions, guided factor-scoring practice, peer challenge panels and case work using anonymised job descriptions. Participants evaluate a set of roles, prepare evidence-based rationales, compare results through calibration and build an implementation plan for their own organisation. They leave with a completed Mercer IPE-style evaluation pack for a case portfolio, including job evidence, factor-profile rationale, proposed position class, calibration notes and an action plan for applying the method at work.

The course is designed for HR and reward professionals who support grading, pay structures, job architecture or organisational design and need practical confidence before participating in or administering a formal evaluation process.

Requirements and prerequisites

Participants should have basic HR or reward experience and be comfortable reading job descriptions, organisation charts and role-accountability statements. Familiarity with compensation concepts such as job grades, salary ranges, internal equity, market benchmarking and job families is helpful, but prior Mercer IPE certification or hands-on evaluation experience is not required. Participants should be able to discuss how work is organised in their own business and use Microsoft Excel for simple data review. This is a foundation-to-intermediate course: complete beginners can attend, but should expect to spend time learning core reward terminology before applying factor profiles.

Training methodology

The programme uses instructor-led Mercer IPE concept sessions followed by repeated application to realistic role cases. Participants extract evidence from job descriptions, accountability statements and organisation charts; assign provisional factor profiles; and test their reasoning in facilitated calibration panels. Small groups compare evaluations across finance, operations, technology and commercial roles, then document decisions in an evaluation pack. The final day uses an implementation workshop in which each participant maps a practical evaluation workflow, stakeholder roles, quality checks and first-case application for their organisation.

Day 1: Mercer IPE foundations and job evidence

Workshop: Participants analyse a sample job description and produce a structured job-evidence worksheet identifying confirmed facts, gaps and clarification questions.

Day 2: Applying Impact and Communication

  • Impact factor purpose and organisational contribution assessment
  • Direct and indirect impact on financial, operational and strategic outcomes
  • Scope, scale and accountability evidence for Impact profiling
  • Communication factor purpose and stakeholder interaction requirements
  • Nature of communication: information exchange, influence, negotiation and persuasion

  • Documenting Impact and Communication rationales for review

Workshop: Participants score Impact and Communication for two contrasting roles and prepare a written rationale for a peer calibration challenge.

Day 3: Applying Innovation, Knowledge and Risk

  • Innovation factor and the assessment of problem-solving requirements
  • Defining environment, complexity and latitude for Innovation decisions
  • Knowledge factor and technical, professional and managerial knowledge requirements
  • Breadth, depth and application of knowledge in role assessment
  • Risk factor and the consequences of role-related decisions and actions
  • Separating business risk from personal accountability and compliance exposure
  • Integrating three factor profiles into a coherent position-value hypothesis

Workshop: Working from a case portfolio, participants profile Innovation, Knowledge and Risk and produce a full preliminary five-factor evaluation.

Day 4: Calibration, consistency and grade application

  • Comparing evaluated positions through internal relativities
  • Using benchmark roles to support evaluation consistency
  • Calibration panel roles, challenge questions and decision protocols
  • Identifying common rating bias, title inflation and evidence gaps
  • Linking Mercer IPE outcomes to position classes and organisational grades
  • Using evaluation results alongside market pricing without conflating the methods
  • Recording evaluation decisions, amendments and dissenting views

Workshop: Participants run a simulated calibration panel, reconcile factor-profile differences and produce a jointly agreed evaluation record for a disputed role.

Day 5: Governance and workplace implementation

  • Designing an end-to-end job evaluation request and intake process
  • Minimum documentation standards for new, changed and benchmark roles
  • Evaluator training, delegation of authority and quality-assurance checks
  • Appeals, re-evaluation triggers and employee relations considerations
  • Data governance for job records, evaluation packs and grade histories
  • Using Microsoft Excel and Power BI to monitor evaluation activity and grade distribution
  • Implementation planning for an IPE-aligned evaluation cycle

Workshop: Participants complete an organisation-specific implementation plan and final case evaluation pack covering evidence, factor rationale, calibration notes and governance actions.
