Course overview
Compensation leaders are expected to make pay decisions that are commercially defensible, internally equitable, competitive in the external market and sustainable over multiple budget cycles. This requires more than administering salary ranges or processing annual increases. Participants learn to diagnose pay-positioning problems, interpret market survey data, model the cost of reward decisions, identify compression and equity risks, and build a total rewards proposition that supports workforce priorities such as retention of critical talent, geographic growth or leadership succession.
The course develops advanced capability in compensation philosophy design, job evaluation, market pricing, salary-structure architecture, incentive-plan design and benefits portfolio analysis. Participants work with compa-ratios, range penetration, midpoint differentials, pay-mix scenarios, merit matrices, salary-budget models and workforce segmentation. They also examine governance controls for executive pay, sales incentives, allowances, recognition, benefits eligibility and pay-equity review. The programme connects these technical methods to board-level decisions, finance constraints and employee communication.
Instructor-led briefings are paired with spreadsheet modelling, benchmark-data interpretation, job-evaluation calibration and a multi-day compensation strategy case. Participants build a Total Rewards Strategy Pack for a fictional organisation, including a compensation philosophy, job architecture approach, market-pricing recommendation, salary-range model, incentive design principles, implementation roadmap and decision dashboard. This deliverable can be adapted directly for a participant's own annual reward review or reward-transformation project.
The course is designed for HR and reward professionals who already work with compensation processes and need to move from operational administration to strategic design, analysis and governance.

Requirements and prerequisites
Participants should have practical experience with compensation or HR processes, such as supporting annual salary reviews, maintaining pay ranges, using compensation surveys, preparing payroll reports or advising on pay offers. Familiarity with basic reward terminology, including base pay, variable pay, benefits, grades, salary ranges, compa-ratio and market benchmarking, is assumed. Participants should be comfortable reading tables and performing straightforward calculations in Microsoft Excel, including formulas, filters and charts. Prior use of a formal job-evaluation system or specialist survey platform is helpful but not required. No statistical software, coding, accounting qualification or prior executive-compensation experience is required.
Training methodology
The programme combines instructor-led reward strategy sessions with worked calculations, Excel modelling and peer review of compensation decisions. Participants analyse anonymised market-survey extracts, evaluate benchmark jobs using factor-based methods, build pay ranges and test salary-budget scenarios. A continuing case follows an organisation facing attrition, pay compression and inconsistent incentives; small groups prepare recommendations for its executive committee. Each day ends with a practical output that feeds the final Total Rewards Strategy Pack, followed by individual application planning for participants' own reward priorities.
