Course overview
Compensation and benefits decisions affect recruitment, retention, employee trust and operating cost, yet many HR professionals are asked to support pay reviews without a consistent method for job evaluation, salary benchmarking or benefits costing. This course gives participants a practical foundation for analysing pay structures, explaining reward decisions and identifying gaps that may create inequity, affordability or compliance concerns. It is designed for HR practitioners who need to contribute confidently to compensation and benefits work rather than rely solely on external consultants or payroll data.
Participants learn how total reward strategies connect to workforce plans; how to distinguish base pay, variable pay, allowances, statutory benefits and voluntary benefits; and how to evaluate jobs using compensable factors. The programme covers salary survey interpretation, market-position analysis, pay ranges, compa-ratios, pay compression, benefits eligibility rules and the cost of employer-sponsored benefit plans. Participants use Excel to calculate salary range spreads, midpoint progression, payroll cost scenarios and benefit-cost projections, then translate results into clear recommendations for managers.
Instructor-led sessions combine worked examples, reward-policy critiques, spreadsheet exercises and a five-day case study based on a growing organisation facing pay inequities, retention pressures and rising benefits costs. Participants leave with a completed compensation and benefits workbook containing a job-evaluation scorecard, salary structure, market-benchmark analysis, benefits-cost model and manager briefing paper. They also receive a certificate on completion.
The course is particularly valuable for HR generalists, HR officers, people operations specialists and newly appointed reward analysts who already work with employee data and need a structured, defensible approach to pay and benefits decisions.
Course objectives
By the end of this course, participants will be able to:
- Map a total rewards framework that links compensation and benefits choices to workforce objectives
- Evaluate jobs using compensable factors and a weighted point-factor job evaluation matrix
- Interpret salary survey data to calculate market position, percentiles and benchmark gaps
- Build salary grades and pay ranges using midpoint, range spread and progression calculations
- Calculate compa-ratios, pay compression indicators and internal equity variances in Excel
- Cost employee benefit plans using eligibility assumptions, participation rates and employer contribution scenarios
- Draft compensation and benefits policies covering pay administration, allowances and benefits eligibility
- Prepare a manager briefing paper that explains pay recommendations, risks and implementation actions
Benefits of attending
For you
- Gain a repeatable method for responding to manager questions about salaries, pay ranges and benefits eligibility
- Build confidence in analysing compensation data rather than relying on intuition or untested market claims
- Produce job-evaluation and salary-benchmark outputs suitable for inclusion in an HR reward portfolio
- Strengthen credibility when presenting pay recommendations and cost implications to senior HR colleagues
- Prepare for broader responsibilities in reward analysis, HR business partnering or benefits administration
For your organisation
- Create more consistent salary and allowance decisions through documented grades, ranges and approval rules
- Reduce internal equity and pay-compression risk by identifying unexplained differences before pay reviews are approved
- Improve budget accuracy through structured modelling of salary increases, benefit participation and employer contributions
- Enable managers to receive clearer explanations of market data, pay positioning and benefit-plan trade-offs
- Establish reusable compensation and benefits templates that reduce dependence on ad hoc spreadsheets and external advice
Target competencies
Who should attend
- HR Generalists — who support pay reviews, employee queries and manager decisions across the employee lifecycle
- HR Officers — who administer salary changes, allowances and benefit enrolment and need consistent rules
- People Operations Specialists — who maintain employee data and need to turn workforce information into reward insights
- Reward and Compensation Analysts — who are new to formal job evaluation, benchmarking and pay-structure design
- HR Business Partners — who advise managers on retention, internal equity and pay proposals
- Payroll and Benefits Administrators — who need to understand the policy and cost implications behind payroll transactions
Requirements and prerequisites
Participants should have working experience in an HR, payroll, people operations or benefits administration role and be familiar with basic employment terms such as salary, allowance, bonus, deduction and employee eligibility. They should be comfortable using Microsoft Excel for simple formulas, sorting and filtering; the course builds from this level to compensation calculations and scenario models. No prior experience in job evaluation, salary-survey analysis, compensation design, statistical modelling or specialist reward software is required. Complete beginners to HR may attend, but should expect a demanding introduction to HR terminology and payroll-related decision making.
Training methodology
The instructor uses short, focused teaching segments followed by spreadsheet-based reward analysis and facilitated discussion. Participants evaluate sample job descriptions with a point-factor matrix, interrogate salary-survey extracts, build pay ranges in Excel and test the cost of benefit-plan options. A continuing case study requires teams to balance market competitiveness, internal equity and budget constraints. Each participant develops an end-of-course application plan identifying one compensation or benefits process to improve, the data required and the stakeholders to involve.
