Course overview
Annual reviews often fail because managers and HR teams treat them as a form-completion exercise rather than a disciplined process for evaluating contribution, discussing evidence, setting priorities and agreeing development actions. Inconsistent rating standards, vague goals, poorly recorded feedback and weak follow-through can damage trust, create perceptions of unfairness and leave the organisation without reliable talent data. This course equips HR and people managers to run performance reviews that are evidence-based, constructive and connected to business objectives.
Participants learn how to design and operate the core elements of a performance review cycle: role expectations, SMART and OKR-style objectives, behavioural competencies, performance evidence, rating scales, calibration discussions, development planning and review documentation. They practise preparing for difficult review conversations, delivering balanced feedback, addressing underperformance fairly and converting review outcomes into targeted learning, career and succession actions. The course also covers essential governance, including confidentiality, bias controls, record keeping and audit-ready decision rationale.
Instruction combines faculty-led explanation with realistic review scenarios, manager-employee role plays, rating-calibration workshops and template-based exercises. Participants work with performance evidence, draft review narratives, challenge inconsistent ratings and build individual development plans using a structured 70:20:10 approach. They leave with a completed performance review and development toolkit containing a review preparation checklist, objective-setting template, rating guide, feedback conversation planner, calibration worksheet and individual development plan.

Requirements and prerequisites
Participants should have practical exposure to employee performance reviews, either as a manager, HR practitioner or coordinator supporting an appraisal cycle. Familiarity with common HR terms such as competencies, objectives, KPIs, feedback and development plans is assumed. Bring a laptop if attending live online or if you wish to adapt the supplied templates during class. No prior certification, HRIS configuration experience, psychometric qualification or advanced spreadsheet capability is required.
Training methodology
The five-day programme uses instructor-led briefings to establish a common review framework, followed by applied work on realistic employee cases. Participants analyse performance evidence, write objectives and review narratives, use rating guides, and test decisions in cross-functional calibration panels. Facilitated role plays focus on feedback, development and underperformance conversations, with peer and instructor critique against defined criteria. Each participant progressively assembles a practical review toolkit and finishes by adapting an implementation plan for their own appraisal cycle, manager population and HR governance requirements.

Day 2: Evidence, assessment and rating decisions
- Sources of valid performance evidence and evidence-quality tests
- Distinguishing outcomes, behaviours, effort and potential
- Review-note structures for observable examples and decision rationale
- Rating scale design, anchors and descriptive performance standards
- Common rater errors including halo effect, recency bias and central tendency
- Bias interruption techniques for performance assessment
- Using Microsoft Excel to consolidate evidence and rating patterns
Workshop: Participants assess a case employee file, complete an evidence log and draft a supported performance rating recommendation.
Day 3: Feedback and review conversations
