Course overview
HR Directors are expected to turn performance data, succession discussions and leadership opinion into defensible talent decisions. In many organisations, talent reviews become inconsistent rating debates, 9-box grids with unclear criteria, or succession conversations dominated by the most vocal leaders. This course addresses the practical challenge of designing and facilitating talent review cycles that produce calibrated assessments, credible succession slates, development actions and a clear record of decision-making.
Participants learn to set review governance, define decision rights, prepare leaders for calibration, interpret performance and potential evidence, and facilitate difficult discussions without allowing bias or hierarchy to distort outcomes. The course covers 9-box methodology, performance-potential criteria, talent segmentation, succession risk assessment, facilitator questioning techniques, challenge protocols, and post-review action tracking. Participants also learn how to use dashboards and talent data to identify rating anomalies, diversity risks, bench-strength gaps and stalled development commitments.
Teaching combines instructor-led facilitation demonstrations, realistic executive-team role plays, calibration data exercises and peer critique. Participants work from a detailed talent-review case pack and build a reusable Talent Review Facilitation Pack containing a review charter, agenda, participant pre-work, calibration guide, challenge questions, decision log, action tracker and follow-up dashboard specification. The final day focuses on adapting these materials to the participant's own organisation, business unit or annual talent cycle.

Requirements and prerequisites
Participants should have practical experience supporting performance management, succession planning, leadership development or HR business partnering. They should understand their organisation's performance-rating scale, basic talent terminology such as potential, readiness and critical roles, and the purpose of a 9-box matrix. Confidence working with tables, filters and simple formulas in Microsoft Excel is helpful because rating-distribution exercises use spreadsheet data. No prior facilitation qualification, psychometric accreditation, HRIS administration access or advanced people-analytics expertise is required. Participants do not need to bring live employee data; anonymised course data and templates are provided.
Training methodology
The programme uses short instructor-led briefings followed by practical work on a multi-business-unit talent review case. Participants interpret rating data in Microsoft Excel, prepare leader pre-work, facilitate simulated calibration discussions and practise intervening when evidence is weak or bias appears. Small groups rotate through facilitator, business leader and observer roles, using observation checklists to give precise feedback. Each day adds a component to the final Talent Review Facilitation Pack. On day five, participants test their pack against an implementation scenario and complete a 90-day application plan for their own review cycle.
